Position: Regional Director of Operations, PE-backed Veterinary Hospital Platform

Reports to: Regional VP of Operations

Location: Pacific Northwest – Ideally located in the Eastern Washington OR Oregon regions (Seattle, Eugene, Bend, Portland, etc.)

Type: Remote with frequent travel (50-75% of time – see travel disclosure)

Travel Disclosure: This position requires significant travel, primarily within the Pacific Northwest. Expect to travel approximately 50% of the time, with potential increases up to 75% during peak business periods or specific projects.

Chamberlain Advisors is conducting an executive search for an experienced Regional Director of Operations to join our client, a rapidly growing, private equity-backed company supporting veterinary hospitals across the United States. Reporting to the Regional Vice President of Operations and working closely with regional managers, the Director of Operations will support a group of practices in achieving operational excellence, building culture, and instilling a high-performance culture within their territory. This role is ideal for a proven multi-site leader ready to advance their career in a dynamic, high-growth company by leveraging operational excellence and spending significant time in the field partnering with hospital leadership to drive growth through clinical and operational success.

Core Selection Criteria: to be considered for this role, alignment with the following criteria is highly desirable.

  • Multi-Site Field Leadership. The candidate has a successful track record leading operations across large, distributed networks of 15 or more sites. They have demonstrated the ability to manage the complexities of maintaining consistency, performance, and culture across multiple locations with unique team dynamics and operational challenges. This experience includes balancing centralized strategy with localized execution, providing structure and support while empowering site-level leadership. They have consistently spent meaningful time in the field with site teams, building trust, driving accountability, and fostering engagement.
  • Clinical Healthcare Experience. The ideal candidate has a solid understanding of clinical operations and the healthcare environment, including how organizations like MSOs and DSOs support and enable healthcare providers. They bring experience navigating the unique challenges of healthcare delivery while driving operational efficiency and effectiveness.
  • Influential Leadership & Emotional Intelligence. The candidate has demonstrated strong emotional awareness by building deep, trust-based relationships with site leaders. They have skillfully navigated complex social dynamics, resolved conflicts, and fostered lasting trust in relationship-driven environments. Leading through influence and partnership, the candidate has aligned teams around key priorities, quickly established rapport, consistently followed through on commitments, and coached site teams to become confident, self-sufficient problem solvers. Their mentorship during leadership transitions has supported maintaining focus on strategic missions and cultivating cultures of empowerment.
  • Strategic Prioritization in Navigating Ambiguity. The candidate excels at strategic prioritization in ambiguous, fast-changing environments, having operated effectively without strict playbooks. They have applied critical thinking to identify and focus on the highest-impact opportunities. Their experience balances a hands-on, scrappy approach, addressing urgent operational issues directly, with strategic oversight advancing broader portfolio goals. They use sound judgment to analyze complex and ambiguous information and make clear, prioritized recommendations that drive immediate and long-term success.
  • Financial & Business Acumen. The candidate brings deep business acumen and proven P&L management experience, with strong comfort analyzing financial data and key performance metrics such as ROI, margin analysis, and variance reporting. They have translated complex financial information into actionable insights for operational leaders and clinical staff, helping teams understand the impact of their decisions on business performance. By partnering closely with site and regional leaders, the candidate has set and exceeded financial targets while driving accountability through regular performance reviews focused on metrics like volume, pricing, service mix, and margin improvement. They are confident managing difficult conversations regarding production and financial results, fostering transparency and ownership across portfolios.
  • Change Leadership & Continuous Improvement. The candidate has led successful change initiatives and continuous improvement efforts across scaling organizations. They collaborate with cross-functional partners including marketing, recruiting, HR, and finance to identify challenges and implement structured management processes. Their work has enhanced operational efficiency, increased retention, and supported growth through initiatives like appointment optimization, client retention, and site expansion.
  • Team Development. The candidate is a proven people leader who has coached and developed internal talent. They have invested quality time in the field to ensure team members are placed in roles aligned with their strengths and focused on priorities that drive results. Their hands-on support has built cohesive, high-performing teams committed to operational excellence.

What You Will Be Accountable For

Leadership, Culture & Team Development

  • Building strong, trust-based relationships with veterinarians and hospital leadership to support recruiting, training, and retention efforts
  • Leading through influence and partnership to foster accountability, service excellence, and a culture aligned with the company’s strategic mission
  • Providing mentorship, coaching, and development programs for managers, administrative staff, and hospital teams
  • Maintaining regular communication to review practice performance and drive continuous improvement
  • Facilitating collaboration and community-building within markets and across the region
  • Investing time in the field to engage with hospital teams, building trust and fostering engagement

Financial and Operational Management

  • Owning and managing P&L responsibilities while setting and exceeding financial targets in partnership with site leaders and regional managers
  • Analyzing key business drivers such as volume growth, service mix, pricing, and margins to identify opportunities for improvement
  • Employing structured management processes to diagnose operational challenges and develop actionable plans
  • Leading financial and operational reviews with hospital leadership to drive transparency, accountability, and results
  • Prioritizing initiatives based on impact and urgency to balance immediate operational issues with long-term strategic goals

Growth, Strategy & Continuous Improvement

  • Supporting onboarding and integration of newly affiliated veterinary practices with minimal disruption
  • Collaborating with cross-functional teams (marketing, recruiting, HR, finance) to execute growth initiatives including scheduling optimization, client retention, and site expansion
  • Managing capacity planning, succession, and recruitment strategies for veterinary providers and hospital staff
  • Leading change management and continuous improvement projects to increase operational efficiency, team productivity, and customer experience
  • Developing and monitoring capital budgets and ROI analyses to support expansion and resource allocation decisions
  • Forecasting future business needs and contributing to strategic planning at hospital, market, and regional levels

What Qualifications You Need

  • Bachelor’s degree required; Master’s degree (MBA or related) highly preferred
  • Minimum 5 years of multi-site operational or management experience in fast-growth healthcare services, with veterinary experience considered a strong plus
  • Proven track record managing P&L, budgeting, personnel, and building high-performing teams across multiple locations
  • Strong analytical skills with the ability to assess complex, ambiguous data and make actionable strategic and operational recommendations using tools like Excel, PowerPoint, and Tableau
  • Exceptional communication skills, both verbal and written, with executive presence and ability to influence at all levels
  • Demonstrated success implementing scalable processes in partnership with senior leadership to achieve company goals
  • Highly organized, detail-oriented, and able to manage competing priorities in a fast-paced environment
  • Collaborative mindset with proven ability to build relationships and work effectively across practice-level teams and corporate functions
  • Self-motivated and capable of working independently with minimal supervision
  • Comfortable spending significant time in the field (50-75% of time) to engage with and support veterinary practices.
