ICON is seeking a Director of Total Rewards to own compensation, benefits, and rewards strategy end to end, and to build and lead the team that runs it. This role reports to the SVP of Human Resources and partners with senior leaders on pay decisions across all divisions and states.

You will design salary structures, incentive and equity plan structures, and drive market benchmarking to keep pay competitive while ensuring compliance and fiscal sustainability.

Qualifications

  • 10+ years in compensation, benefits, or total rewards, with ownership of a compensation structure or benefits program.
  • 5+ years of people management or leading a function.
  • Experience designing salary structures, bands, and market benchmarking.
  • Experience administering benefits programs, renewals, and open enrollment.
  • Knowledge of compensation and benefits compliance across multiple US states (FLSA, pay equity, pay transparency).

That growth is scaling ICON's headcount and widening the range of work it does, from robotics and hardware engineering to software, skilled construction trades, corporate functions, and cleared government programs, each with distinct pay and benefits demands.

ICON is building its Total Rewards function from the ground up and is hiring a Director, Total Rewards to own compensation, benefits, and rewards strategy end to end and to build and lead the team that runs it. Reporting to the SVP, Human Resources, this role directs the function through a growing team, sets its strategy and policy, and partners with senior leadership on the decisions that determine how ICON pays and cares for its people. On systems and data, you partner with the Workday Analyst, defining requirements and process without owning hands‑on implementation.

You will work alongside Finance, Talent Acquisition, Legal, and division leaders to keep pay equitable, compliant, and financially sustainable across every job family and every state in which ICON operates, and you will stand up the pay structures, benefits programs, analytics, and policies a rapidly scaling company needs. As ICON grows, you own the total rewards infrastructure and the team behind it.

Responsibilities
Compensation Strategy & Structure
  • Own ICON's compensation strategy end to end: design and maintain salary structures, ranges, and bands; keep them aligned to the Standard Leveling Matrix; and run market benchmarking so pay stays competitive across every division.
  • Design and govern incentive and equity plan structures, ensuring rewards are consistent, defensible, and tied to ICON's leveling framework.
  • Advise Talent Acquisition and hiring managers on offers, leveling, and pay decisions, providing the analysis and guardrails that keep offers competitive, equitable, and within structure.
Benefits & Wellbeing Programs
  • Design and manage ICON's benefits and wellbeing programs, including health and welfare plans, retirement, leave, and wellbeing offerings, spanning plan selection, renewals, open enrollment, and broker and vendor management.
Finance Partnership & Total Rewards Analytics
  • Partner with Finance on compensation budgets, merit and promotion cycles, equity pool planning, and the cost modeling behind rewards decisions.
  • Build total rewards analytics and reporting, including pay-range penetration, market positioning, and cost, to give leadership a clear, data-driven view of how ICON invests in its people.
Compliance & Pay Equity
  • Establish and maintain pay-equity and pay-transparency practices, and ensure compliance with federal, state, and local regulations across the multiple states and job families in which ICON operates, engaging Legal where warranted.
  • Account for the distinct rewards needs of ICON's divisions, including the government, military, and space work in Prime, where compensation practices for cleared and contract-funded roles differ from ICON's commercial and construction work.
Systems, Policy & Operations
  • Partner with the Workday Analyst on the systems and data behind compensation and benefits, defining the requirements and process without needing to the hands-on implementer.
  • Develop, document, and execute compensation and benefits policies that scale with the company.
Function & Team Leadership
  • Build, lead, and develop the founding Total Rewards team, setting operational objectives and policy and growing the function as ICON scales.
  • Participate with senior leadership to set total rewards strategy, then cascade it into consistent practice across every division.
Minimum Qualifications
  • Ten or more years of progressive experience in compensation, benefits, or total rewards, including ownership of a compensation structure or benefits program.
  • Five or more years of people management experience, or demonstrated experience building and leading a function.
  • Demonstrated experience designing or substantially managing salary structures, bands, and market benchmarking.
  • Experience administering or designing benefits programs, including renewals and open enrollment.
  • Working knowledge of compensation and benefits compliance across multiple U.S. states, including FLSA, pay equity, and pay transparency.
  • Able to work on-site at ICON's Austin, TX campus.
Preferred Skills & Experience
  • Total rewards experience in a high-growth or scaling company.
  • A total rewards or compensation certification, for example CCP, CEBS, or SHRM Total Rewards Specialty.
  • Experience with Workday for compensation and benefits.
